Why Ad-Hoc Feedback Fails in Jamaican Contact Centres

Walk into most contact centres in Kingston or Montego Bay and ask a supervisor how they score agent calls. The honest answer is usually some version of: "I listen in when I can and give feedback at the team meeting." That approach creates three serious problems.

First, it is inconsistent. Two supervisors listening to the same call will give different ratings based on personal style, mood, or familiarity with the agent. Second, agents have no way to predict what a "quality call" looks like, so they cannot improve deliberately. Third, when a performance review or promotion decision comes around, there is no data — only impressions. A structured agent scorecard solves all three. It defines exactly what good performance looks like, creates a documented record of improvement over time, and gives every agent a fair, transparent benchmark to aim for.

The Five Dimensions Every Scorecard Should Cover

A strong scorecard measures the behaviours that drive customer outcomes, not just the things that are easiest to observe. These five categories cover the full arc of a customer interaction:

  • Opening and greeting (10 points): Did the agent answer within the target time? Did they state the company name, their own name, and offer a warm welcome? For inbound queues where callers may have waited several minutes already, the opening sets the entire tone of the call.
  • Understanding and probing (20 points): Did the agent listen actively and ask the right questions before jumping to a resolution? Agents who skip this step frequently resolve the wrong problem, generating repeat contacts and driving up average handle time across the whole queue.
  • Resolution and accuracy (30 points): This is the highest-weighted category because it is the reason the customer called. Did the agent resolve the issue correctly? Was the information they provided accurate? Did they follow the correct internal procedure?
  • Communication and professionalism (25 points): Pace, clarity, tone, and avoidance of dead air or filler language. This category also covers how the agent manages difficult callers — staying calm, not matching frustration with frustration, and keeping the conversation productive even when the customer is not cooperating.
  • Closing and wrap-up (15 points): Did the agent summarise the outcome, confirm the customer had no further questions, and close the interaction courteously? A weak closing leaves callers uncertain whether their issue was actually handled, which drives unnecessary callbacks.

Total these five categories and you have a 100-point score per call. Most contact centres set a minimum acceptable threshold — typically 75 to 80 points — and flag any call scoring below that mark for mandatory coaching within the week.

How to Weight the Scorecard for Your Industry

The weights above are a starting point, not a fixed formula. A collections team in Kingston will weight compliance and accuracy very differently from an outbound sales team in Montego Bay focused on conversion rates. Adjust the category weights to reflect what your customers and your business actually care most about.

If your operation handles technical support calls, resolution accuracy should probably carry 40 points. If you run a high-volume inbound sales queue where rapport and energy drive conversion, communication and professionalism may warrant 35. Document your weighting rationale clearly so that agents understand why certain behaviours matter more than others in your specific environment.

Once you have finalised your categories and weights, put the full scorecard into a shared document that every agent and supervisor can access before any scoring begins. Transparency is not optional. If agents cannot see the criteria in advance, the scorecard stops being a development tool and becomes a surprise penalty system — and your best agents will be the first to leave over it.

Calibration: The Step Most Teams Skip

Here is the failure mode that undermines even well-designed scorecards: two supervisors independently score the same call and come out 18 points apart. Neither has necessarily applied the criteria wrongly, but the inconsistency destroys agent trust the moment word spreads that scores depend on which supervisor you drew that week.

Calibration sessions fix this. Once a month, pull three to five calls of varying quality and have all supervisors score them independently before the meeting. Then compare results as a group. Where scores diverge significantly, discuss exactly which behaviour triggered the rating and agree on a shared standard. Record those decisions so they become part of your scoring guide rather than being relitigated every quarter.

After four to six calibration sessions, the average variance between supervisors drops materially. Agents stop feeling like the score is a lottery, and management starts trusting the aggregate data enough to use it in promotion and incentive decisions — which is when a scorecard programme truly starts delivering value.

Turning Scorecard Results Into Coaching That Sticks

A completed scorecard sitting in a spreadsheet does nothing. The value comes from what happens in the coaching conversation afterward.

The most effective format is straightforward: play a recorded call with the agent present, pause at the moment being discussed, and ask the agent to rate that segment using the scorecard criteria before the supervisor shares their rating. Agents who identify their own performance gaps are significantly more likely to address them than agents who are simply told their score was low. Self-assessment is the difference between compliance and genuine behaviour change.

Track each agent's rolling four-week average score and look for patterns. Is the opening consistently weak? Are resolution scores dropping on one category of call? Trend data tells you whether an agent needs individual attention, whether a product knowledge gap is affecting an entire team, or whether a recent process change is confusing everyone equally.

Set specific improvement targets for each coaching session. Not "get to 85 points by next month" but "bring your communication score from 18 to 22 by reducing dead air on transfers." Specific targets produce specific behaviour change; vague targets produce vague results.
